Our recruiting firm has been retained to conduct a confidential search for a Head of Production / VP of Operations for a growing roofing company in Southern California.

This is a senior leadership opportunity for an experienced roofing operations professional who is ready to take full ownership of a company's production operation and help build the infrastructure required for significant growth.

The company has an established production team and strong field experience, but is looking for a senior operator who can bring greater structure, organization, accountability, forecasting, and consistency to the operation.

This person will operate as the COO of the production department, overseeing production leadership, field operations, scheduling, crews, systems, quality, and the overall customer experience once a project transitions from sales into production.

The ideal candidate is a proven operator who has successfully led a sizable roofing, construction, solar, HVAC, or similar field-service operation. You should be comfortable managing managers, developing teams, building systems, and creating accountability — rather than personally stepping into every individual job or problem.

This is an opportunity to have a significant impact on a growing company and build an operation that can scale without relying on the owner or a few key individuals to keep everything moving.

The Opportunity

The company is looking for a leader who can take an existing production organization and bring it to the next level.

The right person will:

  • Create greater structure and organization across production.
  • Establish clear accountability throughout the department.
  • Improve scheduling, forecasting, and production planning.
  • Strengthen communication between sales, production, and the field.
  • Recruit and develop additional roofing crews as the company grows.
  • Improve consistency in job execution and quality control.
  • Reduce preventable mistakes, delays, and rework.
  • Develop managers and supervisors into stronger leaders.
  • Build scalable systems and processes without creating unnecessary bureaucracy.
  • Improve the customer experience once a project moves from sales into production.
  • Provide leadership with clear visibility into production performance and capacity.

What You'll DoProduction & Operations Leadership

  • Take full ownership of day-to-day production operations.
  • Oversee production managers, supervisors, and field leadership.
  • Establish clear priorities, workflows, responsibilities, and performance expectations.
  • Ensure projects move efficiently from sales handoff through installation and final completion.
  • Identify operational bottlenecks and implement practical solutions.
  • Create consistency across the production organization while maintaining a fast-paced operating environment.
  • Develop an operation that can support substantially higher project volume without sacrificing quality or customer service.

Scheduling & Forecasting

  • Build and maintain an effective production scheduling process.
  • Develop forward-looking production forecasts based on sold work, crew capacity, materials, and project readiness.
  • Anticipate capacity constraints and scheduling issues before they impact customers.
  • Ensure production resources are aligned with sales volume and company growth.
  • Improve visibility into current jobs, upcoming projects, crew availability, and expected completion timelines.

Roofing Crews & Field Operations

  • Recruit and develop additional roofing crews to support continued growth.
  • Build strong relationships with high-performing roofing subcontractors and field partners.
  • Establish clear expectations for productivity, workmanship, communication, and reliability.
  • Monitor crew performance and address issues quickly and consistently.
  • Ensure crews have the information, materials, and support necessary to execute projects successfully.
  • Build sufficient field capacity to support increasing sales volume.

Systems & Process Improvement

  • Develop and implement standardized production processes and SOPs.
  • Create greater consistency around job preparation, scheduling, materials, installation, inspections, and closeout.
  • Establish meaningful KPIs and reporting systems.
  • Identify recurring problems and implement solutions that prevent them from happening again.
  • Reduce mistakes, rework, missed details, unnecessary delays, and operational inefficiencies.
  • Create systems that allow the business to scale without requiring constant executive intervention.

Leadership & Team Development

  • Lead and develop the existing production leadership team.
  • Manage managers effectively and establish clear ownership throughout the organization.
  • Coach leaders to solve problems independently rather than escalating every issue.
  • Set expectations and hold team members accountable for results.
  • Recruit, develop, and retain strong production talent.
  • Build a culture of ownership, urgency, accountability, and continuous improvement.
  • Effectively manage different personalities and leadership styles across the organization.

Customer Experience & Quality

  • Improve the transition from sales into production.
  • Establish clear ownership and communication throughout the customer journey.
  • Ensure projects are executed according to company standards.
  • Reduce customer complaints related to scheduling, communication, workmanship, and production issues.
  • Establish effective quality-control processes.
  • Ensure production issues are identified and resolved quickly.

Performance & Profitability

  • Monitor production performance through KPIs, reporting, and regular management reviews.
  • Track productivity, job performance, labor efficiency, quality, rework, scheduling, and other key operational metrics.
  • Identify opportunities to improve margins and operational efficiency.
  • Provide senior leadership with accurate visibility into production performance, risks, capacity, and opportunities.
  • Use data and operational insight to drive better decision-making.

What We're Looking For

The ideal candidate is an experienced roofing operations leader and proven operator who understands both the office and field sides of the business.

You should be someone who can step into a fast-moving environment, quickly understand how the operation works, identify where it is breaking down, and create the structure needed to improve it.

Ideal Qualifications

  • Significant operations or production leadership experience in the roofing industry.
  • Experience overseeing a sizable roofing production operation.
  • Proven experience managing managers, supervisors, and field teams.
  • Strong understanding of roofing production, scheduling, crews, subcontractors, and field execution.
  • Experience recruiting and developing roofing crews.
  • Experience building and implementing SOPs, systems, and accountability structures.
  • Strong understanding of production forecasting and capacity planning.
  • Experience managing operational KPIs and performance metrics.
  • Strong business and financial acumen, including an understanding of job profitability and production costs.
  • Excellent leadership and communication skills.
  • Strong organizational and problem-solving abilities.
  • Comfortable operating in both an office and field environment.
  • Ability to make decisions quickly and take ownership of results.

Experience in roofing is strongly preferred. Candidates from construction, solar, HVAC, or other field-service industries may also be considered if they have directly transferable operational leadership experience.

The Leadership Profile

This role requires a very specific type of leader.

We are looking for someone who can bring structure without slowing the business down.

You should be:

  • Organized without being bureaucratic
  • Accountable without being a micromanager
  • Strategic without losing touch with the field
  • Data-driven without overcomplicating decisions
  • Decisive without being reckless
  • A strong leader of leaders
  • Comfortable holding people accountable
  • Capable of building systems that people actually use

The right person will not need to personally manage every job or solve every production problem. Instead, you will build the team, systems, processes, and accountability necessary for the organization to solve problems effectively at every level.

What Success Looks Like

Within this role, success means creating a production operation that is predictable, organized, accountable, and scalable.

You will know you are succeeding when:

  • Production no longer depends on the owner or a few key individuals to keep everything moving.
  • Production managers and supervisors clearly own their responsibilities.
  • Scheduling and forecasting are proactive and reliable.
  • Crew capacity consistently supports sales volume.
  • Production mistakes, delays, and rework decrease.
  • Quality and workmanship remain consistent as the company grows.
  • Sales-to-production handoffs become smoother and more organized.
  • Customers receive a consistent experience throughout production.
  • Leadership has clear visibility into production performance and capacity.
  • The production department can scale significantly without sacrificing quality, profitability, or customer satisfaction.

Why Consider This Opportunity?

This is not simply a production management position.

It is an opportunity for an experienced roofing operator to build and lead the operating system behind a growing company.

You will have significant influence over how the production organization is structured, how leaders are developed, how crews are managed, how jobs move through the operation, and ultimately how the company scales.

For the right candidate, this role represents an opportunity to step into a highly visible leadership position and make a measurable impact on the future of the organization.
